On Saturday, 26th of September, 2015, in Hotel Presidential, Port Harcourt, Alcon's MD, Mr. Stefano Piotti was invited as the keynote speaker of the event. Also he received a special award as a recognition of his activity. Also, in attendance was Mrs. Sally Jones, Marketing and Communication Manager for Alcon.

 

INFLUENCING SOCIETAL DEVELOPMENT USING LEADERSHIP, MENTORING AND COACHING BY MR. STEFANO PIOTTI

INTRODUCTION

I feel highly honoured and privileged to speak to a quality audience such as this. This topic before us is candid and extremely relevant in the light of the crucial challenges confronting our society today. In trying to address the intellectual quality of this audience, a lot of issues are contested for attention and mention. The foremost of these is the paradox that has dominated all attempts toward effective new leadership development. For instance, the focus of training has always been in the favour of leaders to the neglect of their followers. Perhaps, the gross assumption is that a good leader will inevitably create good followers irrespective of the variance in the disposition coupled with the disproportion in the number of positions for leaders and followers in any given organization.

Leader’s use mentoring and coaching to develop followers who eventually become new leaders. The caveat is that a wrong and fraudulent mentor can only replicate himself in the mentee.  In this address, I will clarify the dominant concepts, examine leadership, its responsibilities, skills, attributes, and the power implications of effective leadership. I will also discuss mentoring and coaching with the context of their relationship with effective leadership. Then I will conclude by examining the ultimate benefit of effective leadership, mentoring and coaching.

LEADERSHIP

Leadership can be generally defined as the action of leading a group of people or an organization or the ability to do this by inspiring subordinates to perform and be engaged in achieving set goals . 

Leadership involves:

Establishing a clear vision and setting strategies. 

Sharing that vision with others so that they will follow willingly.

Providing the information, knowledge and methods to realise that vision, and

Coordinating and balancing the conflicting interests of all members and stakeholders

A leader steps up in times of crises, and he’s able to think creatively in difficult situations. Unlike management, leadership cannot be taught, although it might be learnt and enhanced through coaching or mentoring   

Organizations are systems designed to achieve specific targets. In this quest, leadership provides the direction through which human efforts are harnessed to achieve common goals. Leadership provides the capacity to adapt the individual efforts to achieve the set targets of the organization.

This implies that leaders depend on the contribution of others (followers), therefore, mobilizing those contributions is a major task of leaders at all levels. For this reason it is contended that leadership is the most crucial success or failure factor in organizational performance.

Ultimately, the relevance of leadership rests on the fact that mankind by his nature may be selfish in his efforts and individual goals may also be incongruous with those of the organization. The leader helps to direct and influence individual and group efforts to ensure goal congruence. The implication is that a leaderless group is bound to be chaotic.

Leadership: Responsibility and Skills

The responsibilities of the leader are profoundly related to the existence and success of the organization. Leadership involves the establishment of the vision and mission of the organization. Leaders ensure that the purpose of corporate existence is to achieve the mission and vision of the entity through specific goals achievement. Because leadership is a people based concept, the responsibility of leadership is to channel people’s attitude to make them ready to contribute to the realization of the organizational common goal.

Considering the foregoing, effective leadership demands specific skills in addition to an inborn talent for leadership.

People skills such as the ability to inspire and persuade others, foster a sense of cooperation and delegate effectively are of critical importance. Essentially, leadership requires a combination of skills, human relations, technical, liaison, negotiating, emotional/social intelligence and impression management skills.

Attributes of effective leadership

Some of the key features associated with effective leadership are: Ethical leadership: Leaders are symbols of organizational values and norms. They create the dominant atmosphere that represents the general framework for organizational conduct. Ethical leadership therefore represents the capacity of leaders to foster moral virtue when they try to change the attitudes and behaviour of followers.

Leadership integrity: The most respected and admired quality of leaders in every area of activity is integrity. This enhances the reliability and trust followers have on the leader. Leaders with integrity are considered very responsible.

Visionary Leadership: The most important attribute of an effective leader is their sense of vision. This means a clear, positive view of where they are going and what they want to achieve.

Courageous Leadership: Is considered the virtue upon which others depend on. This is the capacity to take reasonable risks in an attempt to achieve the set goals. This is the boldness and the willingness to initiate actions with minimal guarantees.

Humility: This is the leaders' sense of security and self confidence to recognize the value of others. This means to be strong, decisive but also humble. It means to be self-confident, self-aware to recognize the value of others without feeling threatened.

Cooperation: Leaders need the efforts of followers to be effective. Leadership involves cooperation and teamwork.

Exemplification: Leaders should present the model which followers should emulate. The best way to lead is by example.

But more important than any other qualities the leader must possess innovative capabilities.

POWER AND LEADERSHIP

Leaders need influence to direct the followers' effort. This makes the exercise of power sometimes inevitable in leadership.  Power therefore, is a key factor in leadership. Power is the capacity to compel obedience in the few exceptional cases where decisions by   consensus cannot be implemented.  This applies in many instances of change management and when the vision of the leader is much advanced in respect to the horizon of the followers.

In most cases Leaders must utilize their expertise, knowledge, communication and human relation skills to create a consensus with the followers and making them buy into their own vision.

LEADERSHIP AND DELEGATION

Effective leaders delegate some responsibilities to their subordinates while they retain accountability. This enables leader to train younger potential leaders, allows technical issues to be handled by specialists and saves time for crucial issues.

Motivating employees to grow without proper means can be a disaster. The opportunity to convert employees' potential into reality, and their dreams into destiny is often provided by mentoring. This relationship between an experienced senior (mentor) and inexperienced junior (mentee) can develop the mentee through a successful career path.

Roles of a Mentor include:

Coaching, Counselling, Sponsorship, Consulting, Advocating, Brokering, and being a role model. Mentors use coaching to help develop their protégés skills. As counsellors, mentors provide support and help improve protégés self-confidence. As sponsors, mentors actively intervene on behalf of their protégés visible assignments, and use fair evaluation to get their protégés reward such as promotion and salary increase.

Selecting a Mentee or (protégé)

Mentoring is an investment which involves the development of people. Selecting who should be mentored or developed is as crucial as the mentoring activities.

Having selected the mentee, the following are crucial for successful mentoring:

a) Establish their growth potential

b) Cast a vision for their future

c) Tap into their passion

d) Address characters flaws

e) Focus on their strengths

f) Develop them one step at a time

g) Put resources in their hands

h) Expose them to challenging experiences

i) Teach them to be self-reliant

COACHING

Coaching is a key skill of mentors. It is action and performance oriented. The International Coaching Federation (ICF) defines coaching "as an ongoing partnership that helps (people) produce fulfilling results in their personal and professional lives and deepens their learning, improve their performance and enhance their quality of life".

Core coaching skills

Acknowledging- To show understanding.

Affirming- Communicating to an employee his or her value.

Confirming- Ensuring proper employee understanding.

Pinpointing- Providing tangible information about their performance.

Probing-     Obtaining additional information.

Reflecting- Stating your interpretation of what the employee has said.

Re-sourcing- Providing assistance to employee.

Reviewing- Reinforcing key points.

Summarizing- Pausing in the coaching conversation to brief key points.

Conclusion

The leaders' ultimate responsibility is to cultivate and direct followers' efforts to achieve set goals. Thus, most organizational failure is the failure of leadership and the failure of leaders to establish a trust relationship with their employees. So that they can buy into the leaders vision and willingly transform plans into reality

The most delicate element of leadership is human relations that are normally based on non tangible aspect of life called trust.  To build trust, a leader must exemplify competence, personality, integrity, vision and strategies. Respect develops from trust. Trust makes leadership possible. When people respect a person, they admire the person and the organization flourishes.

Leadership is ultimately connected with human relationships and development. In this specific case success is measured by how we can make our subordinates passionate about the organization’s set goals and how we can develop new talents and future leaders.

Therefore good leadership should produce good followers, and ultimately good companies and all these will translate into a more robust efficient, moral and developed society.

Work is life and life is work. Be passionate in your life, be passionate at work. Open your heart to others and contribute to create a just and developed society where new talents are discovered and new leaders nurtured. The ultimate target is fulfilling the mission of spreading joy and well been by exemplary life.

Finally I would like to mention a motivating quote by D.D. Eisenhower that can summarize better than any speech the essence of today’s topic

Recognition Award - Nigeria Immigration Service

On 13th of December 2014, Nigeria Immigration Service, River State Command awarded Alcon for demonstrating corporate social responsibility to the Service.

Italian National Day

Festa della Repubblica (in English, Republic Day) is the Italian National Day, which is celebrated on the 2nd of June each year. The day commemorates the institutional referendum held by universal suffrage in 1946, in which the Italian people were called to the polls to decide on the form of government, following the Second World War and the fall of Fascism.

Alcon is pleased and honored to announce that her Chairman, Mr Franco Falcioni has been honored by the Italian Embassy with the title of "Ufficiale dell'Ordine al merito della repubblica Italiana".

Once again this is a great achievement for our Chairman and our company and it shows the high level of morality and commitment of her representatives.

Mr. Stefano Piotti, Alcon Managing Director participated to the celebration of the Italian National Day, organized by Italian Embassy in Abuja, on 6th of June 2014. Alcon was a main sponsors of the event, contributing with 1M NGN.
